Abstract: การศึกษาครั้งนี้มีวัตถุประสงค์เพื่อศึกษา การส่วนร่วมและความผูกพันต่อองค์กรที่ส่งผลต่อการแสดงพฤติกรรมอันพึงประสงค์ของพนักงาน กลุ่มตัวอย่างที่ใช้เพื่อศึกษาเป็นพนักงานประจำที่ทำงานในบริษัทกลุ่มอุตสาหกรรมยางรถยนต์ จำนวน 400 คน โดยใช้แบบสอบถามเป็นเครื่องมือในการเก็บรวบรวมข้อมูล สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ความถี่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน Independent Samples t-test ค่าสัมประสิทธิ์สหสัมพันธ์ของเพียร์สันและการวิเคราะห์สมการถดถอยเชิงพหุ ผลการศึกษา พบว่า ค่าสัมประสิทธิ์สหสัมพันธ์ ระหว่างการมีส่วนร่วมของพนักงานกับการแสดงพฤติกรรมอันพึงประสงค์ของพนักงาน มีความสัมพันธ์กันอย่างมีนัยสำคัญที่ระดับ 0.01 โดยมีความสัมพันธ์ในระดับปานกลาง (r = 0.53) และความผูกพันต่อองค์กรกับการแสดงพฤติกรรมอันพึงประสงค์ของพนักงาน มีความสัมพันธ์กันอย่างมีนัยสำคัญที่ระดับ 0.01 คือพนักงานมีความเต็มใจที่จะทุ่มเทความพยายามในการทำงานเพื่อที่จะปฏิบัติงานให้กับองค์กรโดยมีความสัมพันธ์ในระดับสูง (r = 0.71) และพนักงานมีความต้องการอย่างแรงกล้าที่จะคงความเป็นสมาชิกกับองค์กรโดยมีความสัมพันธ์ในระดับต่ำ (r = 0.39) และพนักงานมีความเชื่อมั่นอย่างแรงกล้าและยอมรับค่านิยมเป้าหมายขององค์กร โดยมีความสัมพันธ์ในระดับต่ำ (r = 0.38) นอกจากนี้ผลการทดสอบสมมติฐานยังพบว่า ปัจจัยส่วนบุคคล ได้แก่ เพศ ระดับการศึกษาที่ต่ำกว่าระดับปริญญาตรีและอัตราเงินเดือน ระหว่าง 20,001-25,000 บาท และอัตราเงินเดือนต่ำกว่าหรือเทียบเท่า 10,000 บาท จะมีผลต่อการแสดงพฤติกรรมอันพึงประสงค์ และปัจจัยด้านการมีส่วนร่วมและทางด้านความผูกพันต่อองค์กรของพนักงาน มีอิทธิพลทางบวกต่อการแสดงพฤติกรรมอันพึงประสงค์ของพนักงานที่ทำงานในบริษัทกลุ่มอุตสาหกรรมยางรถยนต์
The objective of the study was to investigate the participation and organizational engagement that affected the desired behavior of the employees. The sample used in the study consisted of 400 permanent employees of the tire industry group. The data were collected through the use of questionnaire, and were analyzed applying Percentage, Mean, Standard Deviation, Independent Samples t-test, Pearson Correlation Coefficient, and Multiple Regression. The study results indicated that the correlation coefficient between the employee participation and the desired behavior of the employees had correlation at 0.01 level of significance and showed a moderate positive correlation (r = 0.53), while the organizational engagement and the desired behavior had correlation at 0.01 level of significance, and this result demonstrated that the employees’ willingness to perform work with their full effort had a very strong positive correlation (r = 0.71). However, the strong desire of the employees to remain the members of the organization had a low correlation (r = 0.39), and the employees’ strong belief and acceptance of values and goals of the organization also showed a low correlation (r = 0.38). The results of hypothesis testing showed that the personal factors on gender, graduation with lower level than Bachelor’s degree, salary between 20,001-25,000 Baht, and 10,000 Baht or lower affected the desired behavior. The factors of participation and organizational engagement of the employees had a positive correlation with the desired behavior of the employees of the tire industry group.
